Tokenizm, her türlü imkân ve maddi olanakların nicelik ve nitelik açıdan hâkim grubun inisiyatifinde olması sonucunda azınlık grubun kısıtlanmış hissetmesi olarak tanımlanmaktadır. Bu araştırmada, lise öğretmenlerinin tokenizm algılarına etki eden unsurlar belirlenmeye çalışılmıştır. Araştırmanın evrenini 2023-2024 Eğitim-Öğretim yılında Malatya ilinin Battalgazi ve Yeşilyurt ilçelerinde görev yapan lise öğretmenleri oluşturmaktadır. Araştırmaya aynı ilçelerde görev yapan 20 öğretmen katılmıştır. Araştırma yöntemi olarak nitel araştırmanın fenomenoloji (olgubilim) deseni kullanılmıştır. Fenomenolojide araştırma katılımcılarının olguları nasıl yorumladıkları ve yaşanan olaylara hangi anlamları yükledikleri konularına odaklanılmaktadır. Araştırmanın verileri lise öğretmenlerinin tokenizm algılarını etkileyen etmenleri açığa çıkarmayı hedefleyen tek soruluk yarı yapılandırılmış bir görüşme formu ile toplanmış ve veriler tematik içerik analizi yöntemi ile analiz edilmiştir. Veriler analiz edildiğinde; öğretmenlerde daha çok branş-okul türü uyumsuzluğunun tokenizm algısına neden olduğu görülmüştür. Bununla birlikte sendikal farklılıklar, siyasi görüş ayrılıkları, aynı zümrede tek kişi olmak ve kadın olmak gibi bazı unsurların da öğretmenlerde tokenizm algısına neden olduğu sonucuna ulaşılmıştır. Elde edilen bu bulgular ilgili literatür ışığında tartışılmıştır.

Tokenism is defined as a situation where minority groups feel restricted due to the dominance of the majority group in terms of both quantity and quality of opportunities and material resources. In this research, it was tried to determine the factors affecting high school teachers' perceptions of tokenism. The universe of the research consists of high school teachers working in Battalgazi and Yesilyurt districts of Malatya in the 2023-2024 academic year. 20 teachers working in the same districts participated in the research. The research employed a Phenomenology design for qualitative analysis. Phenomenology focuses on how research participants interpret phenomena and attribute meanings to events. Data was collected through a single-question semi-structured interview form designed to unveil the factors influencing high school teachers' perceptions of tokenism. The analysis was conducted using content analysis techniques. When the data is analyzed; It has been observed that the incompatibility between branch and school type mostly causes the perception of tokenism in teachers. However, it has been concluded that some factors such as union differences, political differences of opinion, being the only person in the same group, and being a woman cause the perception of tokenism in teachers. The findings were discussed in the context of relevant literature.
